The "culture fit" myth — and what actually predicts executive success.

"Culture fit" gets thrown around in almost every executive search.

It sounds harmless. Reasonable, even.
Who wouldn't want someone who "fits" the team?

But here's the uncomfortable truth: culture fit is often code for something companies should examine more closely.

Too often, it means: "Someone who thinks like us.
Who looks like the last five people in this role.
Who won't challenge how we've always done things."

That's not a hiring strategy. That's a bias with better branding.

We've sat in enough debrief calls to know the pattern.
A candidate gets passed over not because they lack the skills, the track record, or the vision but because someone on the panel says, "I'm just not sure they're a culture fit."

Ask them to explain what that means, and the answer is rarely specific. It's a feeling. And feelings, unchecked, tend to reproduce whatever already exists in the room.

Here's what we'd propose instead: stop hiring for culture fit.

Start hiring for culture-add.
The distinction matters:

→ Culture fit asks, "Will this person blend in?"
→ Culture-add asks, "Will this person make us better?"

→ Culture fit protects what already exists.
→ Culture-add challenges it — in ways that move the organization forward.

→ Culture fit is comfortable in the interview room.
→ Culture-add is uncomfortable in the interview room and valuable in the boardroom.

The executives who actually move organizations forward are rarely the ones who fit seamlessly into existing dynamics.

They're the ones who bring a different lens, ask harder questions, and aren't afraid to be the dissenting voice in a room that's grown too comfortable agreeing with itself.

What actually predicts executive success isn't how naturally someone fits in.

It's whether they have:

→ The judgment to know when to challenge and when to align
→ The self-awareness to adapt their style without losing their point of view
→ The track record of making organizations better, not just more comfortable

If your search process is optimizing for "fit," you may be filtering out exactly the leadership capability you need most.

Culture fit protects the status quo.

We interviewed 2000+ executives last year.

Here's what separates the shortlist from the hire.
Most people assume it comes down to the resume.
The pedigree. The track record.

It doesn't.

By the time a candidate is in front of us, the resume already did its job. What separates the shortlist from the hire happens in the room and in the weeks after.

Here's the pattern we've seen play out over and over:
Most exec candidates lose the role between the second interview and the reference check.

Not because they weren't qualified.

Because of what happened in between:
→ They stopped selling their vision and started reciting their resume
→ They got vague when asked about a failure instead of owning it
→ Their references were prepped for a "tell me about yourself" call, not a rigorous vetting conversation
→ They negotiated comp before trust was fully built
→ They went quiet during the process instead of staying engaged

The candidates who make it through aren't always the most impressive on paper.

They're the ones who:
✔️ Treat every conversation even informal ones as part of the interview
✔️ Have references who can speak in specifics, not platitudes
✔️ Ask sharp questions about the board, the mandate, and the first 100 days
✔️ Stay consistent in tone and message from round one to the offer

Why companies that start their exec search in July close in September.

Most companies wait until Q4 to kick off a C-suite search.

By then, they're competing with every other company also trying to fill a leadership seat before year-end — same candidate pool, same recruiters, same timeline pressure.

Here's the math nobody talks about:
A typical CEO search takes 90–120 days, start to finish.

That's sourcing, vetting, interviews, references, negotiation, and offer done right, not rushed.

So if you start today, July 21st:
→ 90 days out = October 19th
→ 120 days out = November 18th

That means a search started this week can realistically close before the holidays while competitors who wait until September or October are still in first-round interviews when the new year hits.

Summer isn't a slow season for hiring. It's a quiet one.
Most companies assume less activity means less opportunity. It's the opposite.

→ Fewer competing searches means less noise for top candidates
→ Passive candidates have more bandwidth to consider a move before Q4 gets busy
→ You get first look at talent before your competitors even open the req
